مقدمه و هدف: امروزه، سازمانهای بسیاری با پدیدهی طفرهروی اجتماعی مواجه هستند و میتوان گفت که طفرهروی اجتماعی به یک نیروی بازدارندهی قدرتمند و یک عامل نهفتهی خطرناک در سازمانها تبدیل شده است. این پژوهش با هدف بررسی رابطهی عدالت سازمانی و قابلیت مشاهدهپذیری وظایف با ادراک طفرهروی اجتماعی همکاران در بین معلمان انجام شده است. روششناسی پژوهش: این پژوهش از نظر هدف کاربردی و به لحاظ روش انجام پژوهش، توصیفی از نوع همبستگی است. جامعهی آماری این پژوهش، عبارت است از کلیهی معلمان ابتدایی شهرستان فلاورجان در سال تحصیلی 1401-1402 که تعداد آنها 416 نفر براورد شد. بر اساس جدول کرجسی و مورگان، تعداد 200 نفر از این جامعهی آماری به روش نمونهگیری تصادفی ساده بهعنوان نمونهی آماری انتخاب شدند. ابزار گردآوری دادهها در این پژوهش شامل پرسشنامههای ادراک طفرهروی اجتماعی همکاران، قابلیت مشاهدهپذیری وظایف و عدالت سازمانی است. تجزیه و تحلیل دادهها با استفاده از آزمون ضریب همبستگی گشتاوری پیرسون و تحلیل رگرسیون چندگانه به شیوهی گام به گام در نرمافزار 26-SPSS انجام گرفت. یافتهها: نتایج بررسیها نشان داد که عدالت سازمانی و قابلیت مشاهدهپذیری وظایف رابطهی معناداری در جهت عکس با ادراک طفرهروی اجتماعی همکاران دارند. همچنین عدالت توزیعی حدود 16 درصد از ادراک طفرهروی اجتماعی همکاران و عدالت توزیعی و قابلیت مشاهدهپذیری وظایف بهطور همزمان 21 درصد از ادراک طفرهروی اجتماعی همکاران را پیشبینی میکنند. بحث و نتیجهگیری: زمانی که معلمان درک کنند که با آنها منصفانه رفتار میشود و مدیرانشان از مشارکتهای فردی آنها در کار گروهی آگاهی کاملی دارند، ادراک آنها در مورد طفرهروی اجتماعی همکاران کاهش مییابد.
Background and Objective: Today, many organizations are facing the phenomenon of social loafing and it can be said that social loafing has become a powerful deterrent and a hidden dangerous factor in organizations. This research was conducted with the aim of investigating the impact of organizational justice and task visibility on teachers' percetion of their colleagues' social loafing Research methodology: This study is applied in nature, serving a specific purpose, and employs a correlational research approach. The statistical population of this study included all primary school teachers in Falavarjan County during the academic year of 1401-1402, estimated to be 416 individuals. Utilizing the Krejci and Morgan table, a sample of 200 participants was selected through a simple random sampling technique. The data collection instruments employed in this research comprised questionnaires on coworkers’ social loafing perception, task visibility, and organizational justice. The collected data was analyzed using Pearson's correlation coefficient test and regression analysis through SPSS-26 software. Findings: The findings indicated a significant inverse relationship between organizational justice and task visibility with the perception of collegues’ social loafing. Moreover, distributive justice was found to predict approximately 16% of the perception of coworkers’ social loafing. Additionally, both distributive justice and task visibility together accounted for 21% of the perception of colleagues’ social loafing. Conclusion: when primary school teachers perceive fair treatment and acknowledge the full recognition of their individual contributions by their superiors within a team setting, their perception of colleagues’ social loafing diminishes.
