چکیده:
سکوت سازمانی پدیدهای است که طی آن، کارکنان از اظهار ایدهها، نظرات و اطلاعات راجع به موضوعات و مسائل سازمانی، تعمداً خودداری مینمایند و باعث میشود کارکنان با مدیران و همکاران خود در بیان ایدهها و چارهجویی برای حل مشکلات سازمان، مشارکت نداشته و بیتفاوت از کنار مشکلات عبور کنند. هدف مقاله حاضر تبیین شناسایی و تبیین عوامل مؤثر بر سکوت سازمانی کارکنان پایور در ابعاد مدیریتی و سازمانی در ارتش جمهوری اسلامی ایران است. این تحقیق کاربردی، با مطالعه دیدگاههای علمی موجود در کتب و مقالات، مصاحبه با خبرگان آجا و پرسشنامه، با حجم نمونه 252 نفر از کارکنان و مدیران ستاد آجا انجام شده است. نتایج نشان داد که مهمترین شاخصهای مؤثر بر سکوت سازمانی در کارکنان و مدیران ستاد آجا عبارتاند از: عدم استقبال مدیر یا فرمانده از بازخوردهای کارکنان، وجود تفاوتهای شناختی و فردی، قومی، تجربی و دانشی بین مدیر، فرمانده و کارکنان و نیز شاخص، ضعف در توجه کافی فرمانده به نیازهای مادی و معنوی کارکنان. همچنین در بُعد سازمانی عواملی مانند؛ کمبود مشاغل سازمانی و یا عدم توسعه شغلی کارکنان، فقدان مکانیسم بازخورد از پایین به بالا و نیز وجود ضعفهای اجرایی و محتوایی در سامانه ارزیابی عملکرد کارکنان از دیدگاه گروه نمونه، مورد تبیین قرار گرفت.

The purpose of this article is to explain the factors affecting the organizational silence of the personnel in managerial and organizational dimensions in the Islamic Republic of Iran Army. The reliability coefficient was calculated as 0.87 by Cronbach's alpha and the sample size was 252 employees and managers of AJA. Results showed that the most important factors affecting organizational silence in AJA staff and managers was the lack of acceptance index.
