چکیده:
زمینه: نیروی انسانی از مهم ترین سرمایه های سازمان ها بوده که برخورداری آنها از انگیزش و رضایت شغلی می تواند یاریگر سازمان ها در رسیدن به اهدافشان باشد. برای ارتقاء سطح این متغیرها در نیروی انسانی مطالعات بسیاری انجام شده، ولی در این میان به نقش هوش سازمانی، به عنوان عامل اثرگذار بر این متغیرها کمتر توجه شده است. هدف: این پ‍ژوهش با هدف بررسی اثربخشی برنامه آموزش هوش سازمانی بر رضایت شغلی و انگیزش شغلی در کارکنان ستادی یکی از صنایع وزارت دفاع انجام شد. روش: پژوهش حاضر، یک مطالعه شبه آزمایشی به شیوه پیش آزمون، پس آزمون با گروه گواه، بود. بدین منظور از بین کارکنان ستادی یکی از صنایع وزارت دفاع با روش نمونه گیری در دسترس 32 نفر انتخاب شدند و به صورت تصادفی در دو گروه آزمایش (16 نفر) و گواه (16 نفر) قرار گرفتند. بسته محقق ساخته آموزش هوش سازمانی طی 11 جلسه دو ساعته برای گروه آزمایش اجرا شد. در طول این مدت گروه گواه نیز هیچگونه آموزشی دریافت نکردند. هر دو گروه مقیاس رضایت شغلی اسپکتور (1985) و مقیاس انگیزه شغلی درونی و بیرونی ترمبلای و همکاران (2009) را در مراحل پیش آزمون و پس آزمون تکمیل کردند. داده ها با استفاده از نرم افزار Spss-19 تحلیل شد. یافته ها: نتایج تحلیل کوواریانس چند متغیره نشان داد که بین دو گروه آزمایش و گواه در مؤلفه تنظیم درونفکنی شده (از مؤلفه های انگیزش شغلی) و مؤلفه های ارتقای شغلی و ماهیت کار (از مؤلفه های رضایت شغلی) تفاوت معناداری وجود دارد و میانگین نمرات گروه آزمایش در این مؤلفه ها در مرحله پس آزمون از گروه گواه بیشتر بود (0/001 ≥p). نتیجه گیری: رضایت و انگیزش شغلی از جمله عواملی است که بر افزایش بهرهوری سازمان ها و عملکرد مطلوب کارکنان تأثیر دارد، بنابراین انجام اقداماتی برای افزایش سطوح این متغیرها در کارکنان ضروری است.
Background: Manpower is one of the most important assets of organizations that their motivation and job satisfaction can help organizations achieve their goals. Many studies have been done to improve the level of these variables in human resources, but in the meantime, less attention has been paid to the role of organizational intelligence as a factor affecting these variables. Aims: The purpose of this study was to evaluate the effectiveness of organizational intelligence training program on job satisfaction and job motivation in one of the headquarters of industries of the Ministry of Defense employees. Method: The present study was a Quasi -experimental study with pre-test, post-test with control group. For this purpose, 32 staff were selected by available sampling method from the staff of one of the Ministry of Defense industries and were randomly divided into experimental (n=16) and control (n=16) groups. The researcher-made package of organizational intelligence training was administered to the experimental group during 11 two-hour sessions. During this time the control group also received no training. Both groups completed the Spector Job Satisfaction Scale (1985) and Tremblay and et al. Internal and External Job Motivation Scale (2009) in the pre-test and post-test stages. data were analyzed by Spss-19 software. Results: The results of multivariate covariance analysis showed that there are significant differences between two experimental and control groups in the interjected regulation component (one of the job motivation components) and the job promotion components and the task identity (from job satisfaction components) and the mean scores of the experimental group in these components in the post-test stage were higher than the control group (pConclusions: Job satisfaction and motivation are some of the factors that influence the increase of organizational productivity and optimal performance of employees, Therefore, it is necessary to take measures to increase the levels of these variables in the staff.
