چکیده:
اهمیت منابع انسانی، بحث ترک خدمت را به موضوع مورد توجه اکثر سازمانها تبدیل نموده است. امروزه ترک خدمت بالا بهعنوان نوعی معضل سازمانی نگریسته میشود. بدون شک ترک خدمت خدمت نخبگان هزینهای قابل توجهای را بر بدنه سازمانها وارد مینماید. بر این اساس، شناسایی عوامل موثر بر ترک خدمت آنان گامی ضروری محسوب میشود. هدف اصلی این پژوهش، شناسایی عوامل موثر بر ترک خدمت نخبگان نخبگان و تاثیر آ ن بر تمایل به ترک خدمت کارکنان در شرکت ملی پخش فرآوردههای ایران است. پژوهش حاضر از نظر هدف، توصیفی و از نظر نوع استفاده، کاربردی و از نظر اجرا، پژوهشی پیمایشی است. پرسشنامه پژوهش با توجه به ادبیات تحقیق و نظر نخبگان پژوهش تدوین و پایایی آن با استفاده از آلفای کرونباخ مقدار 0.885 محاسبه شد. جامعه آماری پژوهش شامل مدیران شرکت ملی پخش فرآوردههای ایران (منطقه تهران) بود که با استفاده از فرمول کوکران، تعداد 105 نفر بهعنوان اعضای نمونه انتخاب شدند. نتایج حاصل از تحلیل دادهها با استفاده از آزمون تحلیل عامل تاییدی و تحلیل مسیر نشان داد که عوامل شغلی و سازمانی بر ترک خدمت کارکنان تاثیر معناداری دارند اما عوامل شخصی بر ترک خدمت تاثیر معنادار نداشت.
The importance of human resource has highlighted “turnover” issue in most organizations. Today the high rate of desertion is regarded as an organizational problem. Undoubtedly, the elites’ turnover imposes huge costs on organizations. Therefore, it is essential to identify the causes of their turnover. The purpose of this study is to identify the causes of elite’s desertion, and its impact on the inclination of the staff of NIOPDC to desert. The present study is descriptive in terms of purpose, applied in terms of function, and survey research in terms of method. The questionnaire was formulated based upon survey literature and survey elites’ opinions. The reliability value of 0.885 was calculated using Cronbach’s Alpha. The statistical population includes directors of NIOPDC (Tehran), 105 of which were chosen as sample using Cochran formula. The results obtained from data analysis using Confirmatory Factor Analysis and Path Analysis indicated that occupational and organizational factors have a meaningful impact on the staff desertion. Personal factors, on the other hand, had no meaningful impact.
