خلاصة:
هدف از تحقیق حاضر بررسی تعهد سازمانی نیروهای داوطلب در انجمنهای ورزشی و
کارمندان حقوقبگیر ادارات تربیت بدنی دانشگاههای کشور بود. جامعه آماری تحقیق، کلیهی
داوطلبان عضو انجمنهای ورزشی دانشجویی(داوطلبان) و کارمندان حقوقبگیر شاغل در
ادارات تربیتبدنی دانشگاهها و موسسات آموزش عالی کشور میباشند. 141 داوطلب و 81
کارمند از 20 دانشگاه کشور به روش خوشهای تصادفی، انتخاب شدند. برای ارزیابی و
سنجش میزان تعهد سازمانی از پرسشنامه تعهد سازمانی آلن و مییر( 1991 ) استفاده شد.
این ابزار دارای 18 سوال در سه بعد عاطفی، مستمر و هنجاری است. روایی صوری و محتوایی
ابزار تحقیق توسط گروهی از صاحبنظران(سه استادیار مدیریت ورزش، دو هماهنگ کننده
داوطلب در دانشگاههای کشور و دو نفر از محققانی که در حیطه داوطلبی مطالعه کردهاند)
بررسی و تایید شد. با استفاده از مقیاس پنج ارزشی لیکرت در پیوستاری از 1 (کاملا مخالفم)
تا 5 (کاملا موافقم) میزان اهمیت متغیرها از دیدگاه آزمودنیها بررسی شد. برای محاسبه
برای پرسشنامه تعهد α=0/ پایایی پرسشنامهها از روش آلفای کرونباخ استفاده شد( 86
برای پرسشنامه تعهد سازمانی کارمندان). از آزمونهای آماری α=0/ سازمانی داوطلبان و 89

نتایج نشان میدهد، تعهد عاطفی اولین اولویت برای داوطلبان بود و تعهد .(P<0/ شد( 05
هنجاری و مستمر در اولویتهای بعدی قرار داشتند. این اولویت در کارمندان به ترتیب شامل
تعهد عاطفی، مستمر و هنجاری بود. همچنین تفاوت معناداری بین ابعاد تعهد سازمانی
بین تعهد عاطفی داوطلبان و کارمندان تفاوت .(P<0/ داوطلبان و کارمندان مشاهدهشد ( 05
معناداری مشاهده نشد. اما تفاوت تعهد مستمر و هنجاری در این دو گروه معنادار بود
از نتایج بارز این تحقیق می توان به بالا بودن امتیاز تعهد عاطفی در دو گروه .(P<0/05)
داوطلبان و کارکنان اشاره کرد. این بدان معناست که آنها به دلیل احساس تعلق خاطر و
وابستگی به سازمان خود، به کار در سازمان ادامه میدهند و از تداوم عضویت در آن لذت
میبرند. به عبارت دیگر افراد با تمایل قلبی و میل باطنی در سازمان میمانند. نتایج این
مطالعه نه تنها به گسترش دانش پایه داوطلبی در حیطه مدیریت ورزش کمک خواهد کرد؛
بلکه به درخواست های کاربردی هماهنگ کنندگان داوطلب، مدیران و بازاریابان رویدادی
پاسخ می دهد. نتایج این تحقیق همچنین به مطالعات آتی در این زمینه نیز جهت می دهد
The purpose of this study was to investigate the organizational commitment
among volunteers and employees in physical education administrations of Iran
Universities to compare sub-factors of organizational commitment among them.
The statistical populations consist of volunteers in sport associations and
employees in physical education administrations of Iran Universities. One
hundred and forty-one volunteers and eighty-one employees from 20
universities were selected as subject were by using random clustered sampling
method. Organizational commitment was measured by standard questionnaire
(OCQ) of Allen and Meyer (1991).The questionnaire consists of 18 questions
and 3 sub-factors (affective commitment, normative commitment and
continuance commitment). A panel of experts was asked to thoroughly examine
the questionnaires for content and face validity. A panel of experts included
sport management assistant professors (n=3), current volunteer coordinators in
sport associations of Iran Universities (n=2), and individuals who had conducted
research on sport volunteerism (n=2).The respondents were asked to indicate
their level of agreement on a Likert scale ranging from 1 (strongly disagree) to 5
(strongly agree). Cronbach’s Alpha coefficient was used to test the reliability of
the questionnaire (α=0.86, for organizational commitment questionnaire of
volunteers & α=0.89, for organizational commitment questionnaire of
employees). The data were analyzed by Kolmogorov-Smirnov, Friedman and
independent t tests with P<0.05 significant level. Results indicated that affective
commitment was the first priority for volunteers. The next priorities were
normative and continuance commitment, respectively. For employees, priorities
were affective, continuance and normative commitment, respectively. There
were significant differences between dimensions of organizational commitment
in volunteers and employees (P<0.05). There was no significant difference in
affective commitment between volunteers and employees (P<0.05). However,
differences in normative and continuance commitment were significant between
them (P<0.05). The prominet result of this research is that affective commitment
has the highest score among volunteers and employees. It means that due to the
sense of belonging and attachment to the organization, they remain in the
organization and enjoy keeping their membership. These people have propensity
to maintain membership in the organization. The outcomes of this study will
contribute not only to an extension of the knowledge base of volunteerism in the
field of sport management, but also to practical applications for volunteer
coordinators, administrators and event marketers. The resulets of this research
would direct for next studies in this field.

يکي از چالش هاي مهم مديران سازمان ها و رويدادهاي ورزشي ، حفظ و نگهداري داوطلباني است که به آنها در اجراي وظايفشان کمک مي کنند؛ زيرا با ترک خدمت ١ و غيبت کمتر نيروهاي داوطلب ، سازمان ها مي توانند زمان و اعتبار مورد نياز، براي جذب و آموزش داوطلبان جديد را ذخيره نمايند و در عين حال ، اثربخشي و رضايت آنان را افزايش دهند(٣).
طرفداران اين ديدگاه اعتقاد دارند ميزان تعهد داوطلبان براي شروع کار داوطلبانه بسيار بيشتر از افراد حقوق بگير براي انجام وظايف و مسئوليت هاي قانوني آنها است (٩،٨).
لذا براي پيشگيري از کاهش فعاليت داوطلبانه در ورزش لزوم مطالعه تعهد سازماني در نيروهاي داوطلب ورزشي به عنوان جامعه هدف و مقايسه آنان با کارمندان حقوق بگير احساس مي شود.
اولويت بندي ابعاد تعهد سازماني داوطلبان و کارمندان حقوق بگير {مراجعه شود به فایل جدول الحاقی} در اين مطالعه با استفاده از آزمون t (براي گروه هاي مستقل ) اختلاف ميانگين ابعاد تعهد سازماني داوطلبان با کارمندان بررسي گرديد.
تعهد عاطفي به عنوان اولويت اول از ابعاد تعهد سازماني داوطلبان و کارمندان حقوق بگير در ادارات تربيت بدني دانشگاه ها شناسايي شد که با نتايج هان (٢٠٠٧) و سلطان حسني و همکاران (١٣٨٨) همسو است .
