خلاصة:
هدفت الدراسة إلى التعرف على مستوى وأثر العدالة التنظيمية في الولاء التنظيمي في شركات
النسيج في محافظة حلب في سوريا. تم تصميم وتوزيع استبانة على عينة مكونة من (500)
موظف في سبع شركات نسيج من الدرجة الممتازة. أظهرت النتائج مستوئَ متوسطا من العدالة
بأبعادها المختلفة ومستوىَ مرتفعا من الولاء التنظيمي وببعدين(العاطفي والمستمر) في حين تبين
وجود مستوى متوسط لبعد الولاء المعياري. بينت النتائج وجود علاقة ارتباط قوية وإيجابية بين
العدالة التنظيمية الولاء التنظيميء وكذلك وجود أثر قوي وإيجابي لأبعاد العدالة منفردة ومجتمعة
على الولاء. أظهرت النتائج فروق معنوية في مستوى العدالة تعزى للمؤهل العلميء والتخصص
المهني، ونوع ملكية الشركة، ولم تظهر فروق معنوية تعزى لمتغيرات الجنس» العمرء عدد
سنوات الخدمة. أما بالنسبة لمستوى الولاء التنظيمي فقد تبين وجود فروق معنوية تعزى للمتغيرات
العمرء المؤهل العلميء عدد سنوات الخدمة في الوظيفة الحاليةء في حين لم يتبين وجود فروق
معنوية تعزى للجنس» والتخصص المهنيء ونوع ملكية الشركة. أوصت الدراسة بضرورة إعادة
النظر في أسس توزيع الحوافز والمكافآت وزيادتها بما يتناسب مع مدخلات كل فرد في الشركة
والاهتمام بتنمية العلاقات الاجتماعية في المنظمة، والسعي لزيادة ثقة المرؤوسين برؤسائهم،
وإجراء دراسات ممائلة في المستقبل على قطاعات وصناعات أخرى.
The study aimed at identifying the level and impact of organizational justice
on organizational loyalty in textile companies in the governorate of Aleppo
in Syria. A questionnaire was administered to a sample of (500) employees in
seven excellent rated’ textile companies. The findings revealed a medium level
of organizational justice. It also revealed a high level of organizational loyalty in
its both dimensions affective and continuance, whereas a medium level of loyalty
in normative dimension. Results revealed a strong positive relationship between
justice and loyalty, and a strong positive impact of various justice dimensions on
loyalty as well. Findings indicated that justice varies significantly with respect
to education, specialization, and type of firm’ ownership ; whereas no variations
due to gender, age, length of experience were observed. Similarly, loyalty
varies significantly due to gender, education, length of experience, whereas no

Certain measures were recommended to increase rewards and reorganize bases
of allocating incentives, increase societal relationships and subordinates’ trust
in superiors. Further studies on justice and its relationship with loyalty in other
sectors are recommended.
