زمینه و هدف: فرهنگ سازمانی به عنوان یک جزء مهم و بنیادی در پیکره یک سازمان، بر تمامی جنبههای سازمان، از جمله تدوین اهداف، راهبرد، رفتار فردی، عملکرد سازمانی، انگیزش و رضایت شغلی، خلاقیت و نوآوری، میزان مشارکت کارکنان در امور و مانند آنها تاثیر میگذارد، به طوری که سازمانهای موفق فرهنگ سازمانی قوی و موثری دارند. در این میان برخورداری کارکنان از هوش فرهنگی، نقش به سزایی در تقویت فرهنگ سازمان دارد و ارتباط بین این دو متغیر، تاکنون در بیمارستانهای کشور مورد مطالعه قرار نگرفته است. در این راستا تحقیق حاضر با هدف بررسی ارتباط بین هوش فرهنگی و ابعاد آن با فرهنگ سازمانی در بیمارستان شهید مدنی خرمآباد مورد مطالعه قرار گرفت.
مواد و روشها: پژوهش حاضر از نوع توصیفی ـ همسبتگی و مقطعی است. جامعه آماری مورد مطالعه در این پژوهش، کلیه کارکنان بیمارستان شهید مدنی خرمآباد است. بدینترتیب با استفاده از جدول مورگان تعداد 160 نفر از کارکنان با نمونهگیری تصادفی انتخاب شد. جهت سنجش هوش فرهنگی و فرهنگ سازمانی به ترتیب از پرسشنامههای Ang و Denison استفاده شد و در نهایت دادههای جمعآوریشده با استفاده از روش معادلات ساختاری و نرمافزارهای SPSS 26 و LISREL مورد تحلیل قرار گرفتند.
یافتهها: یافتههای تحقیق نشان داد رابطه بین هوش فرهنگی و ابعاد آن با فرهنگ سازمانی معنیدار است. از بین ابعاد هوش فرهنگی، بعد فراشناختی با ضریب 65/0 دارای همبستگی قویتری با فرهنگ سازمانی است.
ملاحظات اخلاقی: تمامی موارد مربوط به رضایت آگاهانه مشارکتکنندگان در تحقیق از پرکردن پرسشنامه و محرمانهبودن پاسخها عایت گردید.
نتیجهگیری: نتایج نشان داد که توانایی هوش فرهنگی در درک عوامل فرهنگی خارج از سازمان و شناسایی نقاط قوت و ضعف داخلی مهم است. بنابراین با توجه به ماهیت اکتسابی این توانایی، پیشنهاد میشود از طریق آموزشهای رسمی، هوش فرهنگی در بین کارکنان بیمارستان افزایش یابد. این امر مستلزم این است که افراد از ویژگیهای فرهنگهای دیگر آگاه باشند و با مرور شناخت فرهنگی خود، زمینه تعاملات گسترده بین فرهنگهای دیگر را فراهم کنند.
Background and Aim: Organizational culture as an important and fundamental
component in the body of an organization, on all aspects of the organization,
including the development of goals, strategy, individual behavior, organizational
performance, job motivation and satisfaction, creativity and innovation, employee
participation in affairs and the like. Affects, so that successful organizations have a
strong and effective organizational culture. Meanwhile, employees' cultural
intelligence has a significant role in strengthening the organization's culture. And the
relationship between these two variables has not been studied in the country's
hospitals. In this regard, the present study aimed to investigate the relationship
between cultural intelligence and its dimensions with organizational culture in Shahid
Madani Hospital in Khorramabad was studied.
Materials and Methods: The present study is a cross-sectional descriptivecorrelational
descriptive-odor cross-sectional paradigm. The statistical population
studied in this study is all employees of Shahid Madani Hospital in Khorramabad with
medical, paramedical and administrative positions. Thus, using Morgan table, 160
employees were selected by random sampling. Standard Ang and Denison
questionnaires were used to assess cultural intelligence and organizational culture,
respectively. Finally, the collected data were analyzed using structural equation
method and SPSS 26 and LISREL software.
Findings: The relationship between cultural intelligence and its dimensions with
organizational culture is significant. Therefore, the research hypotheses are
significant and among the dimensions of cultural intelligence, the metacognitive
dimension with a coefficient of 0.65 has a stronger correlation with organizational
culture.
Ethical Considerations: In the present study, all cases related to the informed
satisfaction of individuals in filling out the questionnaire and the confidentiality of their
answers was observed.
Conclusion: The results showed that the ability of cultural intelligence as a very
important ability to understand the cultural factors outside the organization and
identify internal strengths and weaknesses is significant. Therefore, due to the
acquired nature of this ability, it is suggested to increase cultural intelligence among
the staff of the hospital through formal trainings. This requires that individuals be
aware of the characteristics of other cultures and by reviewing their cultural cognition;
provide the basis for extensive interactions between other cultures.
