Abstract:
مقدمه: از منظر تاریخی، بسیاری از مطالعات در حوزههای رفتاری و کشف احساسات در سازمانها، از مفهوم ترس وام گرفتهاند، اما از منظر مفهوم ترس سازمانی و مدلهایی برای مدیریت آن، طیف گستردهای از مقالات یافت نخواهد شد. بنابراین، در این پژوهش، فراتر از توصیفات و دستهبندیهای ترس کارکنان پیش رفته تا درک عمیقتری از ماهیت و انواع عوامل مؤثر بر و تأثیرپذیر از ترس سازمانی بدست آید. هدف این پژوهش نه تنها پیشبرد تئوری و تحقیق، بلکه هدفی عملی نیز بوده است، زیرا درک دقیق عوامل و مؤثرات ترس سازمانی، اولین گام در جهت مدیریت هدفمند آن خواهد بود.روش پژوهش:در این پژوهش ﺑﺮای دﺳﺘﯿﺎﺑﯽ ﺑﻪ پیشایندها و پسایندهای مقوله ترس سازمانی و حرکت به سمت تدوین الگوی مدیریت آن، از روش ﻓﺮاﺗﺮﮐﯿﺐ، و از روش فراترکیب و اﻟﮕﻮی سندلوسکی و ﺑﺎروسو (۲۰۰۷) اﺳﺘﻔﺎده شد.یافتهها و تحلیل:در نهایت این پژوهش به کمک روش فراترکیب و بررسی 24 مقاله مرتبط، 3 تم کلی شامل 8 مقوله و 14 مضمون را به عنوان پیشایندها و 2 تم کلی دارای 5 مقوله و 14 مضمون را به عنوان پسایندهای ترس سازمانی شناسایی کرد.جمعبندی و نتایج:نتایج این پژوهش نشان داد که عوامل زیاد فردی، سازمانی، محیطی و حتی کلان اقتصادی و اجتماعی باعث ایجاد ترس کارکنان در سازمانها شده و این ترس، منجر به بروز مشکلات سازمانی و فردی بسیاری خواهد شد. لذا حرکت به سمت تدوین الگوی مدیریت ترس سازمانی، اقدامی ضروری در گامهای بعدی خواهد بود.
Introduction:Historically, many studies in the areas of behavior and emotion discovery in organizations have borrowed from the concept of fear, but from the perspective of the concept of organizational fear and models for managing it, a wide range of articles will not be found. Therefore, in this study, beyond the descriptions and categories of employee fear to go to a deeper understanding of the nature and types of factors affecting and affecting organizational fear. The purpose of this study was not only to advance theory and research, but also a practical goal, because a clear understanding of the factors and effects of organizational fear will be the first step towards its purposeful management.research method:In this study, the antecedents and consequences of organizational fear and moving towards the development of its management model were determined from the methods, and from the combined method of O. Sandlowski and Rousseau (2007).Findings and analysis:Finally, this research identified 3 general themes including 8 categories and 14 themes as antecedents and 2 general themes with 5 categories and 14 themes as the consequences of organizational fear using the meta-combined method and reviewing 24 related articles.Summary and results:The results of this study showed that many individual, organizational, environmental and even macroeconomic and social factors have caused employee fear in organizations and this fear will lead to many organizational and individual problems. Therefore, moving towards developing an organizational fear management model will be a necessary step in the next steps.

همانطور که در جدول ١ نيز اشاره شد، با توجه به تغييراتي که تکنولوژي، ارتباطات و شرايط محيط کار در کيفيت زندگي کاري کارکنان در سازمان ها ايجاد نموده است و استفاده درست و غلط سازمان ها از هر کدام از اين تغييرات ، مبنايي براي افزايش و يا کاهش ترس در محيط هاي سازماني ميباشد، لذا بازه زماني ١٥ ساله ميتواند نتايج قابل قبولي براي تدوين الگوي مديريت اين مقوله به همراه داشته باشد.
