چکیده:
هدف از این مطالعه بررسی تاثیر حمایت سازمانی ادراک شده بر تعهد سازمانی و عملکرد شغلی در کارکنان ادارات کل ورزش و جوانان استانهای غربی ایران بود. جامعه آماری این پژوهش تمام کارکنان ادارات کل ورزش و جوانان استانهای غرب ایران بود (203N=). با استفاده از جدول حجم و نمونه مورگان، تعداد 130 به عنوان نمونه آماری انتخاب شدند که با استفاده از نمونه گیری طبقه ای سهم ادارت کل تربیت بدنی استانهای کرمانشاه، همدان، کردستان و ایلام به ترتیب برابر 34، 38، 29 و 29 بود. جهت گردآوری داده ها از یک پرسش نامه اطلاعات فردی و سه پرسش نامه استاندارد حمایت سازمانی ادراک شده ایزنبرگر و همکاران (1986)، پرسش نامه تعهد سازمانی آلن و می یر (1990) و پرسش نامه خودارزیابی عملکرد شغلی موتوویدلو و وان اسکاتر (1994) استفاده گردید. اعتبار پرسش نامه ها در مطالعات متعدد داخلی و خارجی مورد بررسی قرار گرفته است. با مطالعه آزمایشی روی 30 نفر از کارکنان اداره کل ورزش و جوانان استان کرمانشاه، پایایی پرسش نامه های حمایت سازمانی ادراک شده، تعهد سازمانی و عملکرد شغلی به ترتیب 84/0، 83/0 و 88/0 بدست آمد. به منظور توصیف داده ها از روشهای آمار توصیفی و برای تجزیه و تحلیل استنباطی داده ها از آزمون کلموگروف اسمیرنوف، ضریب همبستگی پیرسون و معادلات ساختاری در نرم افزارهای SPSS و PLS در سطح معناداری 05/0P≤ استفاده شد. یافته های این تحقیق نشان داد که حمایت سازمانی ادراک شده رابطه مثبت و معناداری با تعهد سازمانی (01/0P≤ ،71/0r=) و عملکرد شغلی (01/0P≤ ،87/0r=) دارد. همچنین، بین تعهد سازمانی با عملکرد شغلی رابطه مثبت و معناداری بدست آمد (01/0P≤ ،67/0r=). علاوه بر این، یافته ها نشان داد که حمایت سازمانی ادراک شده تاثیر معناداری بر تعهد سازمانی (778/0r=) و عملکرد شغلی (857/0r=) دارد؛ با این حال، تعهد سازمانی تاثیر معناداری بر عملکرد شغلی ندارد. در نهایت، به مدیران و سرپرستان سازمانهای ورزشی پیشنهاد می گردد که با توجه به اهمیت تعهد سازمانی و عملکرد شغلی، کارکنان را مورد حمایت بیشتری قرار دهند تا کارکنانی متعهد به سازمان و با عملکرد شغلی بالاتر داشته باشند.
The aim of this study was to investigate the effect of perceived organizational support on organizational commitment and job performance in the staff of Sport and Youth head offices of western provinces of Iran. The statistical population included all staff of Sport and Youth head offices of western provinces of Iran (N=203). Based on the Morgan sample size table، 130 subjects were selected as the statistical sample. 34 subjects in Kermanshah physical education head offices، 38 in Hamedan، 29 in Kordestan and 29 in Ilam were selected using stratified sampling method. To collect data، a personal profile questionnaire as well as three standard questionnaires including perceived organizational support questionnaire of Eisenberger et al. (1986)، Allen and Mayer's organizational commitment questionnaire (1990) and Motowidlo and Van Scotter's job performance self-assessment questionnaire (1994) were used. The validities of these questionnaires were estimated in several national and international studies. In a pilot study on 30 subjects of Sport and Youth head office of Kermanshah، reliabilities (Cronbach's alpha coefficient) of perceived organizational support، organizational commitment and job performance questionnaires were 0.84، 0.83 and 0.88 respectively. To describe the data، descriptive statistics were used and for inferential analysis of the data، Kolmogorov-Smirnov test، Pearson correlation coefficient and structural models
in SPSS and PLS software were used at P≤0.05. Results showed a positive significant relationship between perceived organizational support and organizational commitment (r=0.71، P≤0.01) and job performance (r=0.87، P≤0.01). Also، there was a positive significant relationship between organizational commitment and job performance (r=0.67، P≤0.01). Moreover، results showed that perceived organizational support has a significant effect on organizational commitment (r=0.778) and job performance (r=0.857); however، organizational commitment had no significant effect on job performance. Finally، with regard to the importance of organizational commitment and job performance، it is recommended that managers and supervisors of sport organizations should support their staffs so that they have committed staff with higher job performance.
