چکیده:
هدف از این پژوهش بررسی رابطه حمایت سرپرست از نیازهای اساسی روانشناختی و ارضای نیازهای روانشناختی با انگیزش شغلی در کارکنان ستادی و عملیاتی شرکت بهرهبرداری نفت و گاز مارون بود. شرکتکنندگان در این پژوهش شامل 246 نفر بودند که به روش نمونهگیری تصادفی طبقهای انتخاب شدند. ابزارهای مورد استفاده در این پژوهش عبارت بودند از؛ مقیاس حمایت از نیازها در محیط کار (تافولین و استنلینگ، 2018)، مقیاس ارضای نیازها در محیط کار (تافولین و استنلینگ، 2018)، و مقیاس انگیزش شغلی چندبعدی (گاگنه و همکاران، 2015). ارزیابی الگوی پیشنهادی از طریق مدلیابی معادلات ساختاری (SEM) با استفاده از نرمافزار AMOS-24 انجام گرفت. همچنین، به منظور مقایسه مدل پیشنهادی در بین کارکنان ستادی و عملیاتی، از روش تحلیل الگویابی معادلات ساختاری چندگروهی در نرمافزار AMOS-24 استفاده شد. یافتهها نشاندهنده برازش مطلوب الگوی پیشنهادی با دادهها بود. نتایج نشان داد که حمایت سرپرست از نیازهای اساسی روانشناختی کارکنان بر ارضای نیازهای روانشناختی، انگیزش خودمختار، انگیزش کنترل شده و بیانگیزگی آنان اثر مستقیم و معنیداری دارد (01/0p<). نتایج همچنین از تاثیر غیرمستقیم حمایت سرپرست از نیازهای اساسی روانشناختی بر انگیزش خودمختار، انگیزش کنترلشده و بیانگیزگی از طریق ارضای نیازهای روانشناختی حمایت کرد (001/0p<). علاوه بر این، یافتهها نشاندهنده تفاوت معنیدار الگو در کارکنان ستادی و عملیاتی بود (01/0p<).
The purpose of this study was to investigate the relationship model of supervisor support for basic psychological needs, need satisfaction, and job motivation in staff and line employees in Marun Oil and Gas Producing Company. The participants of this study consisted of 246 employees, who were selected by a stratified random sampling method. The instruments used in the study were Need Support at Work Scale (Tafvelin & Stenling, 2018), Need Satisfaction at Work Scale (Tafvelin & Stenling, 2018), and Multidimensional Work Motivation Scale (Gagne et al., 2015). Structural equation modeling (SEM) through AMOS-24 was used for the proposed model analysis. Also, to compare the proposed model between staff and line employees, the multi-group structural equation modeling analysis was used in AMOS-24 software. The results showed a good fit of the proposed model with the data. According to the results, the supervisor support for the basic psychological needs of employees has a direct and significant effect on the need satisfaction, autonomous motivation, controlled motivation, and amotivation of them (p<0.01). The results also supported the indirect effect of supervisor support of basic psychological needs on autonomous motivation, controlled motivation, and amotivation through the satisfaction of psychological needs (p<0.001). Also, the results showed that there is a significant difference between the model of staff and line employees (p<0.01).
