Abstract:
سابقه و هدف: رضایت شغلی از مهمترین متغیرها در حیطه رفتار سازمانی محسوب می شود و با عوامل متعددی مرتبط است. در این میان سرمایه روانشناختی و ویژگیهای شخصیتی از عوامل اصلی رضایت شغلی محسوب می شوند. هدف این مطالعه تعیین همبستگی سرمایه روانشناختی و ویژگیهای شخصیتی با رضایت شغلی کتابداران کتابخانه های عمومی شهر تبریز بود.
مواد و روشها: پژوهش حاضر از نوع توصیفی- همبستگی بود. جامعه آماری این پژوهش را کلیه کتابداران کتابخانه های عمومی شهر تبریز که در سال 1390 مشغول به کار بودند، تشکیل می داد که از این میان تعداد 150 کتابدار بر اساس فرمول کوکران و به روش نمونه گیری تصادفی ساده انتخاب شدند. برای جمع آوری داده ها از پرسشنامه سرمایه روانشناختی، پرسشنامه ویژگیهای شخصیتی و آزمون رضایت شغلی استفاده شد. برای تجزیه و تحلیل داده ها نیز از ضریب همبستگی پیرسون و تحلیل رگرسیون گام به گام استفاده شد.
یافته ها: سرمایه روانشناختی و مولفه های آن با رضایت شغلی همبستگی مثبت و معنی داری دارند. همچنین بین ویژگی شخصیتی برون گرایی، همسازی و وظیفه شناسی با رضایت شغلی همبستگی مثبت، و بین ویژگیهای شخصیتی روان نژندی و تجربه پذیری با رضایت شغلی همبستگی منفی و معنی دار وجود دارد. از سویی نتایج تحلیل رگرسیون نشان داد که خودکارآمدی، روان نژندی، تجربه پذیری، وظیفه شناسی و سرمایه روانشناختی به ترتیب قادرند تغییرات رضایت شغلی را پیش بینی کنند.
نتیجه گیری: با توجه به نتایج به دست آمده، توجه و دقت بیشتر در خصوص سرمایه روانشناختی و ویژگیهای شخصیتی افراد برای استخدام کتابداران مناسب و شایسته و همچنین تشکیل کارگروههایی جهت بالا بردن رضایت شغلی در این زمینه احساس می شود.
Background and Aim: Job satisfaction is the most important variable in the field of organizational behavior and is associated with several factors. Psychological capital and personality characteristics of job satisfaction are the main factors. The aim of this study was to assess the relationship between psychological capital and personality traits with job satisfaction among libraries in public libraries in Tabriz.
Materials and Methods: The research method was descriptive-correlative. Statistical population of this study included all librarians of public libraries who were working in Tabriz in 2011. The sample size was calculated by Cochran formula; the 150 cases were selected by simple random sampling. Psychological Capital Questionnaires، NEO Personality Inventory and Job Satisfaction Survey were used to collect data. Data were analyzed by the Pearson correlation and stepwise regression analysis.
Results: Results indicated that psychological capital and its components have positive and significant relations with job satisfaction. Also the personality traits of extroversion، agreement، and conscientious had positive and significant relations، while personality traits of neuroticism، and open to experience had negative and significant relations with job satisfaction. On the other hand، regression analysis showed that self-efficacy، neuroticism، open to experience، conscientious، and psychological capital can predict the variance in job satisfaction.
Conclusion: Based on the results of this study، it is suggested to consider psychological capital and personality traits of candidates when employing qualified employees.
