Abstract:
این مقاله با رویکردی تفسیری درصدد است تا نظریهای داده بنیاد را در خصوص چگونگی توزیع قدرت و رهبری موازی در مدارس بزرگ شهری به روش شارماز ارائه نماید. تحقیق مزبور بر این پرسش اصلی متمرکز شده است که زمینهها، فرایندهای اصلی، عوامل مداخلهگر و پیامدهای تسهیم رهبری به شیوۀ موازی در مدارس کدامند؟ از این رو، دادهها از بازنمایی تجارب و مصاحبۀ نیمه ساختارمند با 30 نفرنمونه انتخابی هدفمند از اعضای جامعۀ مدارس (مدیران، معاونان، معلمان، دانشآموزان و والدین)، مشاهدات میدانی و یادداشتهای تأملی محققان در طول ششماه در شهر سنندج گردآوری شد. دادهها به روش نوخاسته و تحلیل مقایسهای مداوم با کدگذاری نظری سه مرحلهای مورد تحلیل قرار گرفتند و تعداد 520 کد بدوی، 51 کد محوری و 17 کد گزینشی احصا گردید. در این پژوهش، نخست آشکار شد که اجرای رهبری موازی تا زمانی که تمام افراد درگیر در مدرسه درک صحیحی از نحوۀ یادگیری دانشآموزان نداشته باشند، نمیتواند اثربخش باشد و در نهایت این خود معلمان و دانشآموزان هستند که موفقیت این تلاشها را تعیین میکنند. بههمان اندازه که برقراری رهبری موازی در موضوعات آموزشی مهم است، ایجاد جوّ سازمانی و فرهنگ مدرسهای که در آن رهبری بهطور خودجوش از خود معلمان، دانشآموزان، اولیاء و سایر کارکنان نشأت میگیرد نیز اهمیت دارد. دوّم، استقرار رهبری موازی چرخش به سوی خودگردانی مدارس و تصور مدارس بهعنوان موجودیتهای منحصر بهفرد با فرهنگ خاص را تقویت میکند. سوّم، بر اهمیت زمینه و موقعیت در اجرای رهبری موازی و ضرورت اجتناب از الگوهای غیر وابسته بهزمینه تأکید شد و نهایتاً اینکه، اجرای رهبری موازی بهشدّت نیازمند توسعۀ مدرسهی یادگیرنده و هوشمند است و قبل از همه، مدیران مدارس باید شخصاً به یادگیری فردی خود متعهد باشند.
With an interpretive approach, this paper seeks to provide the graunded theory on how to distribute power and parallel leadership in large urban schools using the Charmaz’s method. The research focuses on the main question of what are the backgrounds, key processes, intervening factors, and consequences of leadership sharing in parallel in schools. Therefore, the data were collected from semi-structured interviews with 30 perpusful samples from school community members (principals, deputies, teachers, students and parents), field observations and reflective notes of researchers during six months in Sanandaj. Data were analyzed by neoclassical method and continuous comparison analysis with three-stage theoretical coding and 520 initial codes, 51 axial codes and 17 selective codes were counted. In this study, it was first revealed that the implementation of parallel leadership cannot be effective unless all those involved in the school have a correct understanding of how students learn, and ultimately it is the teachers and students themselves who determine the success of these efforts. As important as parallel leadership is in educational matters, it is important to create an organizational atmosphere and school culture in which leadership spontaneously emerges from teachers, students, parents, and other staff. Second, the establishment of parallel leadership reinforces the parallelism of school self-government and the concept of schools as unique entities with specific characteristics or cultures. Third, the importance of context and position in the implementation of parallel leadership and the need to avoid unrelated patterns were emphasized, and finally, the implementation of parallel leadership is in schools need of developing a learning and intelligent schools.

برخي صاحبنظران به دلايل زير رويکرد «رهبري معلم » را به عنوان راه چاره اي براي مـدارس غير اثربخش پيشنهاد کرده اند: ١- مشارکت معلمان منجر به افزايش تعهد و تـلاش بيشـتر جهـت دستيابي به اهداف مدرسه مي شود اما اشکال مديريت مشارکتي آن است که چنين مشارکتي اغلب توسط مدير مدرسه پيشنهاد مي شود و تعيين اين که آيا معلمـان مشـارکت دارنـد يـا نـه ، در حـوزة مسئوليت مديران مدارس باقي خواهد ماند.
