Abstract:
مفهوم فلاتزدگی شغلی مدتهاست که در ادبیات کارراهه شغلی، مورد توجه و بحث قرار گرفته است. فلاتزدگی شغلی، وقتی اتفاق میافتد که فرد در پستی قرار بگیرد که احتمال ترفیع یا افزایش مسئولیتهایش غیر ممکن باشد. هدف از این پژوهش، بررسی میزان فلاتزدگی شغلی ادراک شده کتابداران کتابخانههای دانشگاهی کشور و تأثیر آن بر تعهد عاطفی و دلبستگی به کار آنان است. برای این منظور، اطلاعات جمعآوری شده بهصورت تصادفی به دو روش دستی و الکترونیکی از نمونهای 537 تایی کتابداران شاغل در سطوح و ردههای مختلف شغلی کتابخانههای دانشگاهی کشور مورد تجزیه و تحلیل قرار گرفت. نتایج نشان میدهد میزان فلاتزدگی شغلی (فلات ساختاری و فلات محتوایی) در کتابداران دانشگاهی، بیشتر از حد متوسط است و در حالیکه جنسیت لفرلد در ادراک فلاتزدگی شغلی تفاوت معناداری ایجاد نکرده است، اما سابقه کار بیشتر و ساعات طولانیتر کاری باعث ادراک فلاتزدگی بیشتر در بین کتابداران دانشگاهی مورد بررسی شده است. علاوه بر این، تحلیلهای رگرسیونی نشان میدهد فلات شغلی ادراک شده، بر دلبستگی به کار و تعهد عاطفی کتابداران تأثیر معنادار دارد. به عبارت دیگر، کتابدارانی که فلاتزدگی بیشتری را ادراک کردهاند، دلبستگی به کار و تعهد عاطفی کمتری را نیز گزارش نمودهاند. با این وجود، عامل انگیزه درونی، رابطه بین فلاتزدگی شغلی با تعهد عاطفی و دلبستگی به کار را تعدیل کرده است. به عبارت دیگر، کتابداران فلات زدهای که انگیزه درونی بیشتری داشتهاند، به نسبت افرادی که انگیزه کمتری داشتهاند، تعهد عاطفی و دلبستگی به کار بیشتری را گزارش کرده اند.
The concept of career plateau has been discussed in the career management literature for some time. Career plateauing occurs when employees reach a position in the organization from which they are unlikely to be further promoted or given positions of increased responsibility. The purpose of this study is to examine the perceived career plateau of academic librarians and its impact on affective commitment and job involvement. The data analyzed in this study was collected from 537 questionnaires which were filled either manually or electronically by librarians. The results show that the rate of job Plateau (structural Plateau and content Plateau), is more than average among librarian, In spite of gender which does not make a significant difference in the perception of job plateau among librarian, tenure and longer working hours lead to greater perceived career plateau. Moreover, regression analyses results indicate that the impact of career plateau on affective commitment and job involvement is significant, meaning that the librarians perceiving more career plateau have less job involvement and affective commitment. Interestingly, interstice motivation plays a moderator role between the job Plateau and both mentioned dependent variables.
