Abstract:
هدف این پژوهش، شناسایی تفاوتهای شناختی مدیران خبره و تازهکار در انجام اهم وظایف مدیریتی از طریق بررسی دیدگاه و تجارب آنها بود. بدین منظور از دو مجموعه وابسته به شرکت ملی پالایش و پخش فرآوردههای نفتی دو گروه 4 نفره از مدیران خبره و تازهکار انتخاب شدند و جهت استخراج تجارب آنان، با هر شرکت کننده یک مصاحبهی تحلیل وظیفه شناختی صورت گرفت. دادهها با استفاده از راهنمای کراندل، کلین و هافمن (2006) کدگذاری شد و هر دو گروه با یکدیگرمقایسه شدند. نتایج پژوهش، تفاوتهای شناختی متعددی را بین گروههای مختلف مدیران مشخص نمود که از جمله بارزترین آنها میتوان به مواردی همچون: در نظر گرفتن احتمالات، جلب موافقت دیگران و همراه کردن آنها در تصمیم گرفته شده و توجه به اهمیت نیروی انسانی در گروه خبره اشاره نمود که بیشتر از گروه تازهکار، مورد تاکید قرار گرفتهاند. این تفاوتهای شناختی شناسایی شده، میتواند سازمان را در انتخاب مدیران مناسب، شناسایی نقاط ضعف در عملکرد آنها و آموزش مدیران، یاری رساند.
This study aimed to identify the cognitive differences between expert and novice managers in the performance of their main tasks by examining their perspectives and experiences. To do so, two four-people groups of experts and novice managers, from two subsidiaries of National Iranian Oil Refining and Distribution Company were selected. A task analysis interview was conducted for every participant and the data was encoded by Crandall, Klein, and Hoffman’s (2006) guideline and the two groups were compared together. The results revealed various cognitive differences between the two groups. Most importantly, expert managers considered probabilities, obtained the approval of others for their decisions, and paid attention to the importance of workforce. These cognitive differences can help organizations hire qualified managers, identify weaknesses in the performance of managers, and train managers.
